Transform Resistance into Support During Organizational Change

When introducing a change in your organization do you wonder why employees tend to resist it rather than get on board and support it?

It is imperative to provide clear and continual communication to employees, customers, and all stakeholders during any form of change, whether it is simple such as a new technology or a change in work processes, or complex, such as new leadership or a new organizational structure. People need to know why a change is occurring, who is responsible, and most important how it will affect them and their jobs. 70% of organizational change efforts fail due to miscommunication and misunderstanding. So provide information, keep people in the loop, and answer their questions. No response is never a good response. When employees are not kept informed, they start to draw their own conclusions, which leads to gossip and rumors. That creates a breeding ground for conflict as well as the need to replace valuable employees as job satisfaction decreases and turnover increases. The role of clear communication during an organizational change is paramount for a successful change implementation.

Communicate Clearly: Explain Decisions

Do you let your employees know why a promotion or raise did or did not occur? Do you know how to best communicate with someone when they are not given what they want or expect? I have a Clear Communication Smart Tips Video that will help you effectively deal with this situation.

People need to be kept in the loop as to why something is or is not happening. For example if someone was passed over for a promotion they were expecting, they need an explanation as to why they did not get it and the other person did. Further, what steps could they take to improve so they can get the promotion next time. This needs to be communicated in an empathetic way. Remember that person at the very least is going to be disappointed and likely angry as well, maybe even resentful of the person who did get it as well as of the manager they feel passed them over. Another example is asking for feedback on something and then not using it or someone offers a suggestion or new idea that is ignored or rejected. Why didn’t you use it? They need to know. No response or “That’s not going to happen” is not acceptable. They will feel their opinion isn’t important or doesn’t count and they will gradually withdraw from their job and the company. Keep your valuable employees through clearly explaining decisions.

Understand Other’s Perspective

Have you ever worked with a disgruntled employee: someone who always complains and is miserable? Have you wondered how to best deal with them? I have a Clear Communication Smart Tips Video that will help you connect with them and improve your relationship.

Consider the behavior they are exhibiting and what might be behind it. We need to determine if there is a valid reason WHY they feel frustration, anger, or resentment. By “valid reason” I don’t mean that their negative behavior of complaining or stirring things up is rational, acceptable, or okay. The question is “Are they justified in feeling anger or resentment?”, not “Are they justified in reacting that way?” We need to really get their perspective. Were they promised a promotion that went to somebody else? Did somebody else steal their idea and they are trying to “get even?” Or we might want to consider their specific actions if they are being aggressive: if someone is spreading rumors, maybe they feel no one pays any attention to them unless they do that. Then they have everyone’s full interest and attention. If they take credit for someone else’s work maybe they feel they are not receiving praise or recognition. Look for something to make them feel valued and important. What are they doing right? Focus on that. The purpose is to connect with them and establish or re-establish trust, a vital component in a functional workforce. Like everyone else they want to feel liked, respected, and included. Don’t automatically assume it’s hopeless. Get their perspective.
